It's tougher than it looks huh? LOL
Obviously each group of girls will have certain individual needs; however, in general I've noticed that with girls you have to make it fun for them. This is much different than coaching boys who dream of playing and simply putting them on the field motivates them to do their best.
I would suggest creating drills that utilize the ENTIRE team in a COMPETITIVE environment. For instance, I have a drill I recently created where I divide the team into 4 groups of 3. Each player on each team gets to hit the ball 5 times. After each hit, they have to run as hard as possible to make it to 1st. Depending where they hit the ball, if they make it to 1st or not, and rather their hit was a pop fly (that was caught) determines how many points they get for each hit. The maximum a player can get for all 5 hits is 25pts. So each team could get 75pts per inning of play if they got the maximum points allowed. The 3 teams not hitting play together as 1 defensive unit, and then once 1 hitting team is done they go back to defense and let another team do their hitting. Also you may want to divide the teams up so they are equal in terms of challenge. It's a great drill that practices on hitting, base running and defensive playing all at once while making the girls compete & try their best.Another one I like to do is "softball dodgeball". Divide the team into 2 groups, and have them line up equal distances apart on the foul line between home & 3rd and home & 1st. They should be facing each other. Then have each team pick a "designated runner". You then place a ball in between the two teams and have the runners line up. Blow the whistle and let them hustle to get the ball. Whoever makes it there first gets to throw first. In this drill I have my players throw HARD 1 hop grounders to the opposing team. The concept is simple. If the opposing team catches it, they then throw back to the opposite team in the same manner. When a player misses the catch, they are out for this round. The point is to get all the players from 1 team out; however, as coach you must make sure the girls are throwing hard (but possible) grounders to catch. I usually play 5 rounds and the best out of 5 is the winner. To add some interest and to generate motivation to dive, I also add that if a player can catch a ball that is thrown by the opposing team PRIOR to it hitting the ground (like a pop fly) then that player can pull back in a teammate that was eliminated earlier in the round. The rules are the same for both sides, so it's a fair match that way.
For each competition, there has to be a reward. It could be you close practice with running X number of laps and lunges for the losing team and different number for the winning team. Or it could be free Gatorades, candy or whatever else you can think of. One thing I've noticed is the girls LOVE stickers. I give out certain stickers for each score during a game a girl makes, and also a player of the game sticker (they are superman stickers). My deal with them was to pay the girl(s) with the most runs and player of the game stickers $1 for each sticker at the end of the season. I have yet to implement the sticker system into practice, but suspect it would generate some motivation as well. Of course, the money part is optional, they will do it just for the stickers.
The other perspective is to punish players for their lack of motivation and dedication to the sport. Pushups, sprints, suicides, lunges, etc. Much like how boot camp training is done for soldiers; however, my experience has been this doesn't work well for a girls REC league. But a COMP league would probably work very well.
Just a few thoughts...

Give the parents clip boards, some stop watches, and have them rate the players on their performance in drills. Create a situation where it's like a tryout for positions with a bunch of evaluators watching how well they do. I did this once with a bunch of new players (coincidentally 12-year-old girls) to try to get a handle on players' particular skills. With the parents standing there timing and scoring, I couldn't believe how hard every girl tried. They will pull out the stops when they think they're being evaluated.
Now I do it periodically during the season. I don't even look at the score sheets any more, they go in the can as soon as practice is over. I just do it to get the girls to run at top speed.

always put play in practice or have it at the end of training. That will get them motivated
